领导宽恕有助于员工建言?一个被调节的中介模型 被引量:3

Does Leader Forgiveness Contribute to Employee Voice Behavior? A Moderated Mediation Model

摘要 本研究采用问卷调查法,考察领导宽恕对员工建言的影响机制。本研究以54名部门主管和263名员工的数据为样本,运用多层线性模型、跨层次被调节的中介效应等方法进行统计分析。研究结果表明:(1)领导宽恕对员工促进性建言与抑制性建言有正向影响;(2)员工感知义务在领导宽恕与员工建言(促进性建言、抑制性建言)之间起中介作用;(3)领导虚伪感在领导宽恕与员工感知义务之间起调节作用。领导虚伪感越低,领导宽恕对员工感知义务的正向影响越强;(4)领导虚伪感调节了感知义务在领导宽恕与员工建言(促进性建言、抑制性建言)之间所起的中介效应。领导虚伪感越低,中介效应越大。 This study adopted questionnaire survey to examine the effect of leader forgiveness on employee voice.We collected data from 54 department supervisors and 263 employees and applied to hierarchical linear modeling(HLM)and the parametric bootstrap method to test our proposed hypotheses.The results of HLM revealed that leader forgiveness was associated with enhanced employee promotive voice and prohibitive voice.Moreover,felt obligation mediated the positive effects of leader forgiveness on employee promotive voice and prohibitive voice.In addition,perception of leader hypocrisy attenuated the relationship between leader forgiveness and employee felt obligation.Finally,perception of leader hypocrisy moderated the indirect effects of leader forgiveness on employee promotive voice and prohibitive voice through felt obligation.These indirect effects were stronger when perception of leader hypocrisy was low than when it was high.
