摘要
以往研究对于团队人口学多样化与团队创造力的关系存在诸多争议。本研究基于自我表现理论,分别以团队激情和团队信息交换为中介变量,目标互依性为调节变量,构建了性别多样化和年龄多样化与团队创造力关系的理论模型。以73个团队331名员工的配对数据作为样本,层级线性模型分析结果表明:(1)高目标互依性条件下,性别多样化对团队激情的正向效应更强;年龄多样化对团队信息交换的正向效应更强。(2)高目标互依性条件下,性别多样化通过团队激情对团队创造力的正向间接效应更强;年龄多样化通过团队信息交换对团队创造力的正向间接效应更强。
The relationship between team diversity and team creativity is controversial in previous studies.Drawing on the self-presentation theory perspective,we conducted an empirical study regarding the relationships between gender diversity and age diversity and team creativity.We also examined whether these relationships were mediated via team passion and team information exchange,respectively,and moderated by goal interdependence invariantly.With the dyadic data of 331 employees and their supervisors in 73 teams,the results of hierarchical linear model analysis showed that:(1)The positive effect of gender diversity on team passion and the positive effect of age diversity on team information exchange was stronger for those teams with high goal interdependence.(2)The positive indirect effect of gender diversity on team creativity through team passion and the positive indirect effect of age diversity on team creativity through team information exchange is stronger when goal interdependence was high than when it was low.
