员工GNS对组织效能的影响研究——以绩效考核方式为调节变量 被引量:3

摘要 员工作为企业中最具活力的因素,有较强的主观能动性,在面临一系列竞争压力的情况下,如何使员工成为组织效能的助推器,越来越受到组织效能领域研究的关注。文章的研究目的是探究员工GNS与组织效能的关系,并引入绩效考核方式为调节变量,分析其对上述两者之间关系的影响。文中样本取自我国中西部地区20家金融企业的240名员工,共发放问卷240份,收回218份,回收率为90.83%,剔除存在明显错误和缺失的无效问卷,最终有效问卷200份,问卷有效率为83.3%.文章通过发放随机问卷,运用AMOS和SPSS软件对收集的数据进行分析。实证研究结果表明,员工GNS强度正向影响组织效能,且以团队绩效为考核方式在此过程中起到正向调节作用。该结论对员工GNS与组织效能的相关研究具有一定价值,对指导企业使用何种绩效考核方式激励员工,发挥员工的价值以促进企业效能的提升具有一定指导意义。 As the most dynamic factor in the enterprise,the staffs have a strong subjective initiative,and in the face of a series of competitive pressures,how to make the staffs become the booster of the organization efficiency is more and more concerned by the research in the field of organizational effectiveness.The purpose of this paper is to explore the relationship between the employee GNS and the organizational performance,and to introduce the performance appraisal method to adjust the variable and analyze the effect on the relationship between the two.The sample in this article was taken from 240 employees of 20 financial companies in the central and western regions of the country.A total of 240 questionnaires were distributed,and 218 were recovered.The recovery rate was 90.83%.Invalid questionnaires with obvious errors and shortcomings were eliminated.200 valid questionnaires were finally left.Effective rate is 83.3%.In this paper,AMOS and SPSS software are used to analyze the collected data by sending out random questionnaires.The results show that employee GNS intensity positively affects organizational effectiveness,and team performance as the evaluation method plays a positive role in this process.This conclusion has certain value for the related research of employee GNS and organizational effectiveness,and has certain guiding significance for guiding enterprises to use which performance appraisal method to motivate employees and give full play to the value of employees in order to promote the improvement of enterprise efficiency.
