护理人员非物质激励需求水平与工作积极性相关研究

Research on the Relationship Between the Level of Non-material Incentive Demand for Nursing Staff and Their Working Enthusiasm

目的调查医院护理人员非物质激励需求水平与工作积极性状况,并探讨两者间的相关性,为医院管理者制订护理激励措施和政策提供参考。方法用护理人员非物质激励调查问卷对1270名高校附属医院护理人员进行非物质激励需求水平及工作积极性调查。结果(1)护理人员对38个非物质激励指标的总体感受均处于一般水平,总分为132.12分,x=3.38。(2)护理人员工作积极性与非物质激励需求水平总分和5个维度的得分在0.01的水平上显著负相关,相关系数在-0.525^-0.335之间。结论医院护理人员非物质激励需求水平依次为情感尊重激励、组织环境激励、自我实现激励、工作条件激励和员工服务激励。护理人员非物质激励需求的水平对工作积极性有相关性。

Objective To investigate the level of non-material incentive demand and work enthusiasm of hospital nursing staff,and to explore the correlation between the two,and provide reference for hospital administrators to develop nursing incentive mechanism.Methods A survey of the non-material incentive needs and work enthusiasm of 1270 university affiliated hospital nurses was conducted through using the Non-Material Incentive Questionnaire for Nursing Staff.Results(1)Nurses’overall perception of 38 non-material incentive indicators was at a general level,with a total score of 132.12,x=3.38.(2)There was a significant negative correlation of the incentive demand level with the score of the five dimensions at the level of 0.01,and correlation coefficient was between-0.525 and-0.335.Conclusion The needing level of non-material incentive demand of hospital nursing staff is sorted by intensity as follows:emotional respect incentive,organizational environmental incentive,self-realization incentive,working condition incentive and employee service incentive.The level of non-material incentive needs of nurses is relevant to work enthusiasm.
