谦逊型领导对员工反馈规避行为的影响——学习目标导向与宽容氛围的作用 被引量:1

摘要 论述了当绩效不佳时,员工可能会选择主动躲避领导以避免来自领导的反馈。认为这种反馈规避行为不利于找出绩效不佳的原因,需要引起组织的高度重视。基于目标导向理论,以237名企业员工为对象,研究谦逊型领导与员工反馈规避行为之间的关系。研究表明:谦逊型领导负向影响员工反馈规避行为;员工学习目标导向在两者之间具有部分中介效应;宽容氛围显著调节谦逊型领导与员工学习目标导向之间的关系。从理论上丰富了对员工反馈规避行为的研究,对组织采取措施减少员工反馈规避行为具有启示作用。[JP] It discusses that employees will escape their leader s feedback when they behave badly.It believes that this kind of feedback avoidance behavior is not conducive to finding out the reasons for poor performance,and needs to be highly valued by the organization.Basing on goal orientation theory and 137 employees,this paper researches the relation between humility leader and feedback avoidance behavior.The result shows that humility leader is negatively related to feedback avoidance,learning goal orientation is partly mediated in this relation,and forgiveness atmosphere is moderated the relationship of them.
