摘要
员工亲组织非伦理行为能够帮助组织获取短期利益,但其"非伦理"性致使行为结果终将偏离初始意图,损害组织长期利益。基于工作动机理论,利用企业微观调研数据,深入探索了包容型领导对员工亲组织非伦理行为的影响机制。研究表明:包容型领导对员工亲组织非伦理行为具有显著正向影响;领导-成员交换(LMX)在包容型领导与员工亲组织非伦理行为之间起部分中介作用;前摄型人格正向调节LMX与员工亲组织非伦理行为的关系;前摄型人格调节了LMX的中介作用。
Unethical pro-organizational behaviors of employees can help the organization to obtain short-term benefits.However the effect finally deviate from the initial intention due to the unethical nature of behaviors,harming the long-term interests of the organization.Based on the theory of work motivation,this paper deeply examines the influence mechanism of inclusive leadership on employees’ unethical pro-organizational behaviors by using the micro-research data of enterprises.The research shows that inclusive leadership has a significant positive effect on employees’ unethical pro-organizational behaviors.Leader-member exchange has partial mediating effect on the relationship between inclusive leadership and employees’ unethical pro-organizational behavior.Proactive personality positively moderates the relationship between leader-member exchange and employees’ unethical pro-organizational behavior.Proactive personality has moderated the mediation role of LMX.
