人力资本对职业流动意愿的影响:工作满意度的角色

摘要 目的考察人力资本对技能型员工职业流动意愿的影响,检验工作满意度在二者关系之间的调节作用。方法以江苏、安徽两地制造企业的267名技能型员工为研究对象进行问卷测量,借助SPSS21.0统计软件,通过多元回归分析方法对假设进行检验。结果技能型员工年龄、受教育程度对职业流动意愿产生显著性影响,工作满意度在二者关系之间起到调节作用。结论人力资本对技能型员工职业流动意愿的动力作用存在差异,工作满意度在二者关系之间的调节作用显著。研究结果对企业技能型员工招聘,以及地方政府制定人才政策具有借鉴作用。 Objective To investigate the influence of human capital on the occupational mobility intention of skilled workers,and to test the adjustment effect of job satisfaction between the two.Methods 267 skilled workers from Jiangsu and Anhui manufacturing enterprises were selected to fill out questionnaires for measure.The SPSS 21.0 statistical software was used to test the hypotheses through multiple regression analysis methods.Results Skilled workers'age and education level show a significant impact on occupational mobility intention,and job satisfaction plays a regulatory role in the relationship between them.Conclusion The dynamic effect of human capital on occupational mobility intention of skilled workers is different,and job satisfaction has great importance in regulating the relationship between them.The research results can provide reference for recruitment management of enterprises and formulation of talent policy by local government.
