摘要
设计严谨的流程开发了工匠行为的测量量表,在此基础上,通过两阶段数据采集,以209份互联网企业的科技人才为样本,基于自我决定理论,分析了高承诺工作系统影响工匠行为的作用路径,以及个人-组织价值观匹配的调节作用。研究结果表明:高承诺工作系统对工匠行为有正向促进作用,工作意义在高承诺工作系统和工匠行为关系之间起完全中介作用。个人-组织价值观匹配程度高时,正向调节工作意义作用于工匠行为的关系。且与低个人-组织价值观匹配相比,当员工的个人-组织价值观匹配程度高时,工作意义的中介作用更强。
This paper firstly develops the measurement scale of craftsman behavior through rigorous process.Based on the self-determination theory, taking 209 scientific and technological talents of Internet enter-prises as a sample by a two-wave data collection, the paper then analyzes the path of a high-commit-ment work system affecting the craftsman behavior and the moderating role of person-organization val-ue congruence. The results show that the high-commitment work system has a positive effect on thecraftsman behavior, and that the meaning of work plays a mediating role between the high-commitmentwork system and the craftsman behavior. When the person-organization value congruence is high, therelationship between the meaning of work and craftsman behavior is positively moderated, and the medi-ating effect of the meaning of work is stronger.
