二元理论视角下的领导内隐追随原型——基于创新团队的实证研究 被引量:2

Leaders’ Prototypical Implicit Followership Theories under Ambidextrous Perspectives——An Empirical Analysis of Innovation Teams

摘要 结合个体二元性理论最新研究进展,审视组织情境对创新团队领导心目中理想下属原型的差异性影响。对380名创新团队领导进行调查并使用秩和检验和多元线性回归方法分析发现,情境差异致使领导抽象层和具体层IFTs原型均产生差异,领导感知的外部环境动态性会强化其对下属创新思维、互惠信念以及突破式创新行为的期待,内部任务规范化会强化其对下属创新思维、自我效能以及渐进式创新行为的期待,环境竞争性与决策权限不产生显著性影响;女性领导更注重创新思维,成熟领导会同时期待突破式与渐进式创新行为,而更大规模团队领导会偏爱渐进式创新行为。研究揭示了个体二元性在领导心目中的内隐原型变化。 Borrowing from the updated individual ambidexterity theories,this paper investigates the differentiated influences of organizational context on innovation team leaders’prototypical IFTs.Based on a questionnaire survey with 380 team leaders,which is in turn processed by multiple linear regression analysis,it shows that different contexts lead to both different abstract and specific level of leaders’prototypical IFTs.Precisely,leaders’perceived external environmental dynamism reinforces his/her preference for subordinates’innovative thinking,belief in reciprocity and radical innovation behaviors,while perceived internal formalization reinforces innovative thinking,self efficacy and incremental innovation behaviors;Considering control variables,female leaders expect more on innovative thinking,mature leaders expect equally on radical and incremental innovation behaviors,while larger team leaders prefer incremental innovation behaviors.It explains the context-based differentiation between leaders’prototypical implicit theories and introduces the application of individual ambidexterity into leader-follower relationships.
