摘要
目的:了解包容型领导对高中教师工作倦怠间的具体影响机制。方法:本研究采用包容型领导量表、工作倦怠量表和领导成员交换量表对239名高中教师进行问卷调查,探讨领导成员交换在包容型领导对高中教师工作倦怠的影响中是否起到中介效应。结果:①包容型领导与情感耗竭、人格解体呈显著负相关(r=-0.462,-0.435;P<0.01),与领导成员交换呈显著正相关(r=0.517,P<0.001);领导成员交换与情感耗竭、人格解体呈显著负相关(r=-0.487,-0.385;P<0.01);②领导成员交换在包容型领导与情感耗竭、人格解体间起部分中介作用,中介效应占总效应的比例分别为37%和35%。结论:包容型领导既可以对高中教师的工作倦怠产生直接作用,又可以通过领导成员交换间接作用于高中教师的工作倦怠。
Objective:To explore the mediation of leader-member exchange between the inclusive leadership and job burnout in high school teachers.Methods:This research adopted the Inclusive Leadership Scale,Job Burnout Scale and Leader-member exchange Scale to measure 239 high school teachers.Results:① Inclusive leadership was positively related with leader-member exchange(r=0.517;P<0.001)and negatively related with emotional exhaustion and depersonalization(r=-0.462,-0.435;P<0.01);Leader-member exchange was negatively related with emotional exhaustion and depersonalization(r=-0.487,-0.385;P<0.01).② Leader-member exchange partially mediated the relationship between inclusive leadership and teachers’ emotional exhaustion,and the relationship between the inclusive leadership and teachers’ depersonalization.Conclusion:Inclusive leadership has a direct influence and an indirect influence mediated by leader-member exchange on job burnout in high school teachers.
