摘要 管理人员选拔与培养直接关系到企业可持续发展及其核心竞争能力的提升,现行的企业管理人员评价体系与才能评估系统过于强调测评对象的知识水平与技术能力,忽视了对其积极心理能量的发掘与利用。文章基于认知心理学视阈,以高新技术企业为例,将MBTI人格与心理资本作为研究的自变量,将企业管理人员成长作为研究的因变量,采用结构方程模型,实证研究了自变量对因变量的作用路径与影响程度。结果表明,企业中层管理人员具备充沛的心理资本储备,但在创新能力、沟通能力与团队建设能力方面存在短板;高新技术企业管理人员的MBTI人格与心理资本间呈现出正向相关的关联关系,同时MBTI人格与心理资本对于高新技术企业中层管理人员的成长具有积极的影响。 The selection and training of managers are directly related to the sustainable development of enterprises and the improvement of their core competitiveness.However,the current evaluation system of managers and competence in enterprises in China emphasizes too much on the knowledge level and technical ability of the evaluation objects,and neglects the exploration and utilization of their positive psychological energy.Taking high-tech enterprises as an example,based on the analysis threshold of cognitive psychology,this paper takes MBT personality and psychological capital as independent variables,enterprise managers'growth as dependent variables,and uses structural equation model to empirically study the path and influence degree of independent variables on dependent variables.The results show that middle managers in enterprises have abundant psychological capital reserve,but they do not have enough psychological capital reserve.There are shortcomings in innovation ability,communication ability and team building ability.There is a positive correlation between MBTI personality and psychological capital of high-tech enterprise managers.At the same time,MBTI personality and psychological capital have a positive impact on the growth of middle-level managers in high-tech enterprises.
