工作资源对高校图书馆员组织公民行为影响机制的实证研究

摘要 研究选取湖南各高校图书馆358名馆员为研究对象,通过问卷调查收集数据,使用回归分析方法探究工作资源对高校图书馆员组织公民行为的影响与机制。结果表明,高校图书馆员工作资源、敬业度处于中偏上水平,组织公民行为呈较高水平;未婚馆员组织公民行为得分显著低于已婚馆员得分,不同婚姻者在其余得分上均不存在显著性差异;不同性别、年龄、学历、职位、职称者在各量表得分上均不存在显著性差异;工作资源、敬业度与组织公民行为之间都呈显著正相关;工作资源对其组织公民行为具有正向预测作用,敬业度在工作资源对组织公民行为的影响中起部分中介作用。转变领导风格,为高校图书馆员提供丰富的工作资源,增加其组织支持感,增强其敬业度,是促进高校图书馆员组织公民行为提升的有效路径。 Based on regression analysis, 358 librarians from university libraries of Hunan are selected to explore the role of work resources in organizational citizenship behavior of university librarians. Data were collected through questionnaires. Results show that university librarians have adequate work resources, and show a high level of professional engagement and active organizational citizenship behavior. The organizational citizenship behavior score of unmarried librarians is significantly lower than that of married librarians, and there is no significant difference in other scores between the two groups. There is no significant difference in the scores among different groups divided by sex, age, educational background, position and title. The two-to-one correlations of university librarians’ work resources, professionalism and organizational citizenship behavior are statistically significant. University librarians’ work resources have a positive predictive effect on their organizational citizenship behavior, and university librarians’ professionalism plays a mediating role in the impact of work resources on organizational citizenship behavior. It is an effective way to promote the organizational citizenship behavior of university librarians by changing the leadership style, providing abundant working resources for university librarians, increasing their sense of organizational support and enhancing their professionalism.
