摘要
目的调查二级甲等医院护士建言行为现状及影响因素。方法采用一般资料问卷、建言行为量表和护士工作控制感量表对岳阳市5所二级甲等医院382名护士进行调查。结果护士建言行为量表和工作控制感量表条目均分分别为(4.98±0.66)分、(3.25±0.56)分,性别、岗位编制和工作控制感是护士建言行为的影响因素(P<0.01或P<0.05)。结论护士建言行为、工作控制感均处于中等水平,性别、岗位编制、护士工作控制感影响护士的建言行为,护理管理者应重视护士建言行为,多与护士沟通交流,建立公平灵活的编制准入制度,关注不同性别和岗位编制护士的心理动态;同时通过适当授权提高护士工作授权感知,以提升其工作控制感和职业自信,更好地促进护士建言行为。
Objective To investigate the current situation and influencing factors of nurse’ voice behavior in 2 A-level hospitals.Methods Totally,382 nurses from five 2 A-level hospitals in Yueyang city were investigated by using the General Information Questionnaire,Nurses’ Voice Behavioral Scale and Job-Control Questionnaire.Results The average scores of the items of Voice Behavior Scale and Job-Control Questionnaire were(4.98±0.66),(3.25±0.56) respectively.Gender,post establishment and sense of job control were the influencing factors of nurses’ voice behavior(P<0.01 orP<0.05).Conclusion Since the nurses’ voice behavior and sense of work control are toth at a moderate level.Gender,position establishment and sense of job control are the influencing factors of nurses’ voice behavior.The nursing managers should pay attention to nurses’ voice behavior and communicate with nurses,establish a fair and flexible job placement system,pay attention to the psychological dynamics of nurses of different gender and positions.At the same time,nurses’ perception of work empowerment is improved by appropriate empowerment,to enhance their sense of job control and professional self-confidence,better promote voice behavior.
