摘要
基于社会信息加工理论,本文探讨了团队学习氛围对员工积极情绪和创新绩效的跨层次影响,尤其是集体主义导向的调节作用。采用领导-下属配对式调查问卷,以68个团队的222名员工为样本,结果发现:团队学习氛围对员工创新绩效具有显著的正向影响;积极情绪在团队学习氛围与员工创新绩效之间起部分中介作用;集体主义导向对团队学习氛围和积极情绪关系的正向调节作用呈边缘显著,对积极情绪和创新绩效的正向关系具有显著的负向调节作用。
Based on the theory of social information processing,this study explores the cross-level impact of team learning climate on employees’positive emotion and creative performance,especially the moderating role of collectivism orientation between them.This paper uses a leader-subordinate paired questionnaire and takes 222 employees from 68 teams as sample.The results show that team learning climate has a significant positive impact on employees’creative performance;positive emotion playes a partial mediating role between team learning climate and employees’creative performance.The positive moderating effect of collectivism orientation between team learning climate and positive emotion is marginal significant and it has a significant negative moderating effect on the positive relationship between positive emotion and creative performance.
