摘要
目的:探讨护士自我效能对个人创新行为和职业成功的影响,并构建关系模型。方法:采用便利抽样法选取天津市4所三级甲等医院共212名在职护士为研究对象,使用个人创新行为量表、一般自我效能量表和职业生涯成功量表等进行测量。结果:个人创新行为总分为(20.94±4.45)分;自我效能总分为(27.41±6.34)分;职业成功总分为(33.95±8.42)分。个人创新行为、自我效能感与职业成功及其各维度之间均呈正相关(r=0.245~0.902,P<0.01)。层级回归分析显示自我效能在创新行为和职业成功间起到部分中介作用(β=0.388,P<0.05),中介效应百分比为22.46%。路径分析模型显示,个人创新行为、自我效能均正向预测职业成功,路径系数分别为0.35和0.74。结论:护士的个人创新行为、自我效能和职业成功均处于中等水平,自我效能在创新行为和职业成功中起到中介作用,医院管理者应采取相应措施来提升护士的创新行为、一般自我效能以促进护士的职业成功。
Objective:To explore the influence of personal innovation behavior and self-efficacy on the career success of nurses,and to construct a relationship model between them.Methods:A total of 212 nurses in 4 tertiary hospitals in Tianjin were selected by convenience sampling method,then measured with personal innovation behaviors scale,self-efficacy scale and career success scale.Results:The total score of personal innovation behavior was(20.94±4.45),the total score of self-efficacy was(27.41±6.34),and the total score of career success was(33.95±8.42).The personal innovation behaviors,self-efficacy and career success as well as each dimension all showed positive correlation(r=0.245~0.902).Hierarchical regression analysis showed self-efficacy played mediating roles between innovative behavior and career success(β=0.388,P<0.05),the percentage of mediating effect was 22.46%.Path analysis model showed that both personal innovation behavior and self-efficacy positively predicted career success with path coefficients of 0.35 and 0.74,respectively.Conclusion:The individual innovation behavior,self-efficacy and career success of nurses are all in the middle level.Self-efficacy mediates between creative behavior and career success.Hospital administrators should take measures to improve nurses’innovative behavior and self-efficacy to promote their career success.
