特岗教师离职倾向模式的探索:基于潜在剖面分析 被引量:14

Patterns of Turnover Intention among Special-post Teachers:Based on Latent Profile Analysis

摘要 目的:探索特岗教师离职倾向模式、分析不同离职倾向模式特岗教师人口学特点以及比较不同类型特岗教师在职业认同及维度上的差异。方法:使用教师职业认同量表和离职倾向量表对1325名特岗教师进行调查。结果:①潜在剖面分析得到4个类型:无离职倾向组、轻度离职倾向组、中度离职倾向组、高度离职倾向组。②男性教师比女性教师离职比率更高、轻度离职倾向组中的未婚教师比已婚教师比率更高、中度离职倾向组中已婚教师比未婚教师比率更高、农村教师比乡镇教师离职比率更高。③相对于无离职倾向组,职业价值观、角色价值观和职业行为倾向负向预测轻度离职倾向组、中度离职倾向组、高度离职倾向组;职业归属感负向预测高度离职倾向组。结论:特岗教师可分为无离职倾向、轻度离职倾向、中度离职倾向、高度离职倾向潜在类别群体;离职倾向模式人群分布受性别、婚姻状态、学校位置等影响;职业认同及其子维度影响特岗教师离职倾向。 Objective:To explore patterns of turnover intention among special-post teachers,analyze demographic characteristics with different turnover intention patterns and compare the differences in professional identity and dimensions of different turnover intention class.Methods:1325 special-post teachers were recruited to complete teacher career identity scale and turnover intention scale.Results:①Four latent classes were identified:non-turnover intention class;mild-turnover intention class;moderate-turnover intention class and high-turnover intention class.②Male had higher turnover intention than female;unmarried teachers had higher turnover intention than married teachers in mild-turnover intention class;married teachers had higher turnover intention than unmarried teachers in moderate-turnover intention class;Teachers in countryside had higher turnover intention than those who worked in towns.③Career values,role values and occupational behavior tendency negatively predicted turnover intention of mild,moderate and high intention class.Occupational belonging negatively predicted turnover intention of high intention class.Conclusion:Turnover intention among special-post teachers could be classified into 4 classes:non-turnover intention class,mild-turnover intention class,moderate-turnover intention class and high-turnover intention class.Population distribution of different turnover intention was influenced by gender,marital status and school location;career identity could influences turnover intention among special-post teachers.
