摘要
员工创造力是组织创新驱动发展的基本动能之一,现代组织中的领导者如何提高员工创造力已成为学界和实务界共同关注的热点议题。已有文献对领导特质影响员工创造力的研究还相对稀缺,尤其是基于领导特质理论框架的系统阐述。本文在厘清创造力基本概念的基础上,将领导特质划分为领导基础特质和领导能力两类;从领导特质作为影响员工创造力的前因变量、调节变量和中介变量三个方面,回顾、梳理和总结了人格、认知能力、动机以及认知技能、社会技能、动机性导向、知识和专业技能等领导特质与员工创造力关系研究的主要成果。最后从领导特质对员工创造力影响的主效应、调节效应以及中介效应三个角度提出了研究展望,并指出未来的研究应构建并检验包括领导特质在内的各种影响员工创造力因素的整合模型。
Employees’creativity is one of the key factors of the innovation-driven development of organizations.It has become a hot topic of common concern in academia and practices that how leaders in modern organizations promote the creativity of employees.Less research has discussed the relationship between leaders’traits and employees’creativity in detail.Furthermore,there is little systematic research on the influence of leaders’traits on employees’creativity.On the basis of clarifying the basic concepts of creativity,leaders’traits are divided into two categories in the paper,foundational traits and leadership capacities.From the three aspects of leadership traits,antecedents,moderators and mediators,which influence employees’creativity,we review,sort out and summarize the main achievements in the research on the relationship between leaders’traits and employees’creativity,including personality,cognitive abilities,motivation and cognitive skills,social capacities,motivational orientation,knowledge and expertise.Finally,the prospect is put forward from three perspectives:the main effect,the moderating effects and the mediating effects,pointed out that future research should construct and test an integrated model of various factors affecting employee creativity.
