摘要
近期研究表明,组织惯例具有双重属性,稳定性与变革性,本研究结合组织惯例、动态能力和社会学习理论,就组织惯例的稳定性和变革性分别对创新绩效的影响以及稳定性和变革性与创新绩效关系背后的作用机制进行了研究,通过对北京、上海、珠海、厦门的高新产业园449份调查问卷的实证分析,得出如下结论:1)组织惯例通过认知搜索和识别问题,在组织目标和激励策略影响下、由认知产生的动机源会转化为行动,通过干中学、强化相互交流等集体性学习,对不合理行为进行认知,进而产生变革,不断互动的共享模式会将变革嵌入组织惯例的明示面,变革后的明示面指引行为从而形成组织惯例新的稳定性;因此,组织惯例的稳定性和动态变革性是共存的。2)组织惯例通过动态能力的中介作用对创新绩效产生显著正向影响。
In recent years, research on organizational routines has achieved an agreement that organizational routines with dual attributes, stability and transformative, Synthesizing theories of social learning, organizational routines and dynamic capabilities, this paper built up and tested a theoretical model linking organizational routines, dynamic capability and innovation performance. It collects sample data through 449 questionnaires in Beijing, Shanghai, Zhuhai and Xiamen high-tech industrial park. The result from experimental study showed that:1) organizational routines through cognitive search and identify problems, and the organization’s goals and incentive will influence people, the cognitive source of motivation will be translated into action, learning by doing, strengthen interaction, will help people find unreasonable questions, and figure it out. The Shared model of continuous interaction will embed changes in the explicit aspects of organizational routines. After the reform, the explicit guide behavior, and forms the stability of organizational routines.Therefore, the stability and dynamic transformation of organizational routines coexist.2) organizational routines have a significant positive impact on innovation performance through dynamic capabilities.
