摘要
在归因理论与社会学习理论基础上提出一个有中介的调节模型,探讨道德型领导与组织公民行为间的作用机理。通过对278名下属的纵向研究发现:下属的利他归因强化了道德型领导与下属组织公民行为间的正向作用;上下级关系、道德氛围感知正向调节道德型领导与组织公民行为的关系;基于归因理论与社会学习理论的交互视角,上下级关系、道德氛围感知的调节作用均受到利他归因的中介。研究结果对道德型领导与下属组织公民行为的社会学习框架提出更完整和深入的解释。
Based on attribution theory and social learning theory,this study constructed a mediated moderating model to discuss the impact of ethical leadership on organizational citizenship behaviors.Through a longitudinal study of 278 subordinates,it is found that:subordinates altruistic attribution strengthened the positive relationships between ethical leadership and organizational citizenship behaviors;supervisor-subordinate relationship and perceived organization ethical climate moderated the positive relationships between ethical leadership and organizational citizenship behaviors;based on the interactive perspective of attribution theory and social learning theory,it is found that the moderating roles of supervisor-subordinate relationship and perceived organization ethical climate was mediated by altruistic attribution.The findings try to provide a more complete and deepening explanation on the social learning framework of ethical leadership and subordinates organizational citizen behavior.
