摘要
项目团队内的知识转移是项目情境下的常态范式,成功的知识转移将有效提升项目管理绩效。基于MOA模型识别出项目知识转移效果的个体层面影响因素,通过收集建筑企业项目团队的234个样本,深入剖析项目团队个体从“心动”到知识转移“行动”实施的过程中不同动机质量所发挥的重要作用,以及机会和能力在知识转移效果的保障机制中所扮演的角色。分析结果表明:团队成员知识转移自主动机对知识转移效果呈正向作用,而受控动机在两者关系中发挥负向调节作用;成员间联结强度与知识转移动机的交互性对知识转移效果起正向作用,但知识转移能力对上述关系的正向影响作用未得到证实。此外,三项交互的结果显示,联结强度和知识转移能力的不同匹配对动机和知识转移效果的关系产生差异化作用。
Knowledge transfer within project teams is the normal paradigm under the project context,and successful knowledge transfer will effectively improve project management performance.Based on MOA(Motivation-Opportunity-Ability)model,individual factors of effective knowledge transfer were identified.Through the investigation of 234 samples from construction enterprises,in-depth study of the relationship among team members’knowledge transfer motivation,inter-members’strength of network connection,knowledge transfer ability and effectiveness of knowledge transfer(EKT)shows that:individual autonomous motivation has a positive effect on EKT,while controlled motivation plays a regulatory role between these two variables.Inter-members’strength of network connection plays a positive regulatory role between motivation and EKT,while the same presumed role of knowledge transfer ability has not been proved.The different combinations of inter-members’strength of network connection and knowledge transfer ability have distinguished effects on the relationship between motivation and EKT as well.Therefore,practical suggestions are put forward to promote project members to participate in knowledge transfer initiatives.
