摘要 MOOC是近年职业培训的新趋势,构建与之匹配的合理培训激励机制十分重要。文章构建了企业、培训部门、员工双层委托代理模型,并进行模拟计算。研究发现,调整绩效工资分配系数、风险成本因素、努力成本系数等能够提高员工的积极性,进而提升企业MOOC培训产生的组织绩效。企业应制定科学合理的薪酬机制,营造良好的培训学习氛围,将培训方案及配套评估机制规范化,并通过宣传、补贴、构建培训平台等措施扫清培训部门和员工培训过程中的障碍,将MOOC培训效果最优化。 MOOC is a new trend in vocational training in recent years,and it is important to build a reasonable training incentive mechanism to match it.By establishing a two-layer principal-agent model among enterprises,training departments and employees,then carry out simulation operations,it is found that adjusting the distribution coefficient of performance pay,risk cost factor and effort cost coefficient can improve employee motivation,and thus improve the organizational performance generated by enterprise MOOC training.Enterprises should establish a scientific and reasonable salary mechanism,create a good atmosphere for training and learning,standardize the training programs and supporting evaluation mechanism,and through propaganda,subsidies,building training platforms to remove obstacles in the process of training departments and employees in time,so as to optimize the effect of MOOC training.
