知识型员工的组织承诺与创新行为关系研究 被引量:3

摘要 为探讨知识型员工的组织承诺与创新行为的关系,以自我决定理论为基础,通过问卷调查法收集到185位主管和673位知识型员工的配对数据,采用个体中心的方法探究了不同的组织承诺剖面对创新行为的影响。研究结果显示:自然存在4个组织承诺剖面;不同剖面的知识型员工表现出的创新行为存在显著差异;自主和胜任需要的满足能够中介情感承诺主导及完全承诺剖面和创新行为的关系,只有自主需要的满足能够中介规范-持续承诺主导剖面和创新行为的关系。 To explore the relationship between organizational commitment and innovative behavior of knowledge employees,the matched field data of 185 supervisors and 673 knowledge employees were collected by questionnaire survey,and the influence of organizational commitment profiles for innovative behavior was studied based on self-determination theory by a person-centered approach.The results showed that four organizational commitment profiles were naturally existing;significant differences were found in the innovative behaviors of knowledge employees with different profiles;satisfying the need for autonomy and competence could mediate the relationship between affective commitment-dominant profile and innovative behavior,as well as that of full commitment profile and innovative behavior,only satisfying the need for autonomy could mediate the relationship between normative/continuance commitment-dominant profile and innovative behavior.
