摘要
社会经济高速发展的同时,企业间人才流动也越来越频繁,如何降低员工离职率成为企业运作的紧要问题。以侦测行为为视角,引入职业认知能力作为中介变量,引入网络中心性作为调节变量,构建了员工侦测行为与离职倾向的理论模型,并对模型进行实证分析。结果表明:员工侦测行为对离职倾向具有负向影响;职业认知能力在员工侦测行为与离职倾向间具有中介作用;网络中心性在员工侦测行为与职业认知能力间具有显著调节作用。
With the rapid social and economic development,talent flow among enterprises is becoming more frequent,which makes it urgent for enterprises to reduce the turnover rate of employees in management.From the perspective of cross-border detection,a mediating variable,occupational cognitive ability,is introduced in the research,with network centrality as moderating variable,to construct a theoretical model of employee detection behavior and turnover tendency,and then make an empirical analysis of the model.The results indicate that employee detection behavior has a negative impact on turnover tendency.Occupational cognitive ability plays a mediating role between employee detection behavior and turnover tendency.And network centrality has a significant moderating role between employee detection behavior and occupational cognitive ability.
