基层预防接种服务医务人员工作满意度和离职意愿的影响因素

Factors influencing job satisfaction and turnover intention of immunization service medical staff

目的分析基层预防接种服务医务人员工作满意度和离职意愿及其影响因素。方法采用分层整群抽样选择全国3个省(直辖市)6个县(区、市)的基层预防接种服务医务人员进行问卷调查,分析其工作满意度和离职意愿率,分别采用多元线性回归和Logistic回归分析影响因素。结果调查对象的总体工作满意度评分为71.50分,其中工作胜任能力77.84分、单位奖惩制度64.62分、获得培训机会63.59分、业绩考核62.12分、工作强度52.23分、收入状况53.81分。调查对象离职意愿率为28.27%(149/527)。多因素分析显示,收入状况、工作强度、奖惩制度显著影响调查对象的工作满意度和离职意愿。结论基层预防接种服务医务人员工作满意度低、离职意愿高,需完善其工作激励机制,减轻工作压力。

Objective To analyze job satisfaction and turnover intention of immunization service medical staff,and factors influencing satisfaction and turnover.Methods We used a stratified cluster sampling method to select immunization service medical staff from 6 counties of 3 provinces in China for a questionnaire-based survey.We analyzed rates of job satisfaction and turnover intention,and determined influencing factors using multiple linear and logistic regression models.Results The overall score of job satisfaction among subjects was 71.50 points,with77.84,64.62,63.59,62.12,52.23,and 53.81 points for job qualifications,incentive mechanisms,training opportunities,job assessments,job intensity,and income.Multivariate analysis showed that income,job intensity,and incentive mechanism significantly influenced job satisfaction and turnover intention.Conclusion Job satisfaction was low and turnover intention was high among immunization service medical staff.We should improve incentives and reduce job intensity.
