团队合作性目标如何促进团队共享型领导:建设性冲突和团队认同的中介作用 被引量:9

Team Cooperative Goals and Shared Leadership:The Mediating Effects of Constructive Controversy and Team Identification

摘要 团队共享型领导是团队领导行为中较新的概念,目前对共享型领导的影响结果研究较为丰富,但是对其影响因素研究较为缺乏。本研究基于团队合作与竞争理论和社会认同理论,考察团队合作性目标对团队共享型领导的影响及中介机制。本研究采取实验室活动形式,设计了一项无领导团队搭建任务,有效样本包括91个学生团队,每个团队5人。研究结果表明,团队合作性目标和团队共享型领导有正向相关;建设性冲突、团队认同在团队合作性目标和共享型领导之间起中介作用;团队合作性目标通过建设性冲突和团队认同的链式中介作用影响团队共享型领导。本研究结果丰富了共享型领导的前因变量研究,也对团队共享型领导建设具有一定的实践意义。 Team shared leadership is a relatively new concept in the area of team leadership. Based on cooperation and competition theory and social identification theory, this study investigates the relationship between cooperative goals and shared leadership and the mediating mechanism. In the form of laboratory activities, we designed a leaderless team-building task. The final sample includes 91 student teams, each with 5 people. The results show that cooperative goals have a significant positive influence on shared leadership while constructive controversy and team identification play the mediating role separately between cooperative goals and shared leadership. In addition, cooperative goals affect shared leadership through the serial mediation effect of constructive controversy and team identification. The results of this study enrich the research on antecedents of shared leadership. Practical implications are discussed.
