摘要
目的:探讨职业价值感在心理契约破裂与职业认同之间的缓冲作用,为提升护士职业认同感提供理论依据。方法:采用问卷调查法,对随机抽取的杭州市3家医院的869名护士进行心理契约破裂、职业价值感和职业认同感的调查。结果:心理契约破裂与护士职业认同感呈负相关,相关系数为-0.29-0.64(P<0.05),职业价值感是心理契约破裂与职业认同感之间的缓冲变量,这一缓冲作用主要通过过职业特性、信任2个因素实现。结论:医院护理管理者应注重改善护士心理契约状况,同时注重提高护士职业价值感,以提升护士的职业认同水平。
Objective:To explore the moderating effect of professional value on psychological contract breach and occupational identity of nurses,to provide evidence to improve the occupational identity of nurses.Methods:A total of 869 nurses were investigated with the professional value,psychological contract breach and occupational identity from 3 hospitals in Hangzhou.Results:Psychological contract breach could predict nurses’occupational identity,and profession value was a moderating variable between psychological contract breach and profession identity.The moderating effect was shown in the two facets of trust and job characteristics.Conclusion:It is suggested to pay attention to nurses’professional value as well as psychological contract breach to improve nurses’occupational identity.
