摘要
以社会交换理论为解释理论,分析新进科研人员个人组织匹配对工作拖延的影响机制。结果表明,个人组织匹配对员工工作拖延存在显著的负向影响,领导成员交换在个人组织匹配与工作拖延之间存在完全中介作用,组织支持感在个人组织匹配与回避性拖延之间存在完全中介作用,工作家庭增益在个人组织匹配、领导成员交换、唤起性拖延之间的关系中存在显著的调节作用,并在对以领导成员交换与组织支持感为中介变量的个人组织匹配与回避性拖延之间的关系中存在显著的调节作用。
This study takes the theory of social exchange as the core theory to explain the impact of new researchers’ person-organization fit on procrastination.The results of the study show that person-organization fit has a significant negative impact on procrastination,LMX play a full intermediary role in person-organization fit and procrastination,WFE have a moderator role in the relationship between person-organization fit,LMX,and arousal procrastination,WFE have a moderator role in the relationship between person-organization fit and avoidant procrastination that are mediated by LMX and organizational support.
