The Effect of Team Knowledge Representation and Self Representation on Member Innovative Behavior in Cross-Functional Teams

摘要 本文通过团队知识表征与个体自我表征的形成过程,探讨交互记忆系统、个体自我概念以及包容性领导如何诱发创新行为的产生,并构建了三者对成员创新行为的影响机制。运用大样本问卷调查,收集西安高新技术开发区部分中小科技型企业内的82个团队数据,运用跨层次回归分析对研究假设进行实证检验。研究表明:构建良好的交互记忆系统会促使成员做出更多有益于团队的创新行为;交互记忆系统会通过个体基于团队的自我概念激发更多的创新力;领导包容性程度越高,内部人身份感知与个人创新行为之间的正向影响越强,而包容性领导的强弱对组织自尊与成员创新行为之间没有显著影响。 This paper explores the transactive memory system,individual self concept and inclusive leadership how to induce the production of innovation behavior,and builds the influence mechanism of the three members of innovation behavior,in order to team knowledge representation and the forming process of the individual self.Data were collected based on large scale survey from 82 teams for empirical research,using cross-level analysis to test the hypotheses.Research shows that transactive memory system is better,member innovative behavior will be motivated;Individual self-concept has mediated transactive memory system and member innovative behavior;Inclusive leadership plays a moderating role between perceived insider status and member innovative behavior.But inclusive leadership does not moderate the relationship between organization-based self-esteem and member innovative behavior.The present study provides an understanding of the mechanism through which team knowledge representation and self-representation affects individual innovative behavior,and these results should be effective ways of building cross-functional teams and enhancing individual innovative behavior.
