摘要
为了实现激励机制在民办幼儿园教师队伍管理中的有效运用,提出了合理的运用途径:建设同一性和多样性相结合的激励机制;通过民主制激活教师内动力,建立直观与微观相结合的评价体系;通过升职、加薪等方式提升激励机制的运用效率;注重激励机制运用的公平性。要有共性的激励机制,促使每一位教师都能够遵守和理解民办幼儿园的基本制度,同时也要在共性中求同存异。基于同一标准的竞争评优,可以给予胜出者自由选择奖励的方式。可通过民主化的调查、投票、问询等多种方式给予教师发声的空间,为激励机制能够在教师队伍管理中的真正发挥提供保障。将教师在工作中表现出来的情怀、情商等多方面的综合素养作为评价机制的另一维度,对教师的幼儿教育工作开展情况进行全面、细致的跟踪评价。要为教师的升职、加薪等方面提供公平且有价值的参考评价,并形成激励机制、评价系统与职位的关联互动。保证激励机制的公平性,公平既是激励机制的实施原则,又是提高激励机制应用效率的根本动力。
Reasonable ways are proposed for the effective use of incentive mechanisms in the management of private kindergarten teachers:building an incentive mechanism that combines homogeneity and diversity;activating teachers’endogenous motivation through democracy and establishing an evaluation system that combines intuition and microscopy;enhancing the efficiency of the use of incentive mechanisms through promotion and salary increase;and focusing on the fairness of the use of incentive mechanisms.There should be common incentives for every teacher to comply with and understand the basic system of private kindergartens,while at the same time seeking commonalities while accommodating differences.A competitive evaluation based on the same criteria could give the winner the freedom to choose the way in which he or she is rewarded.Teachers can be given a voice through democratized surveys,polls,inquiries,etc.to guarantee the implementation of incentive mechanisms in teacher management.The comprehensive quality of teachers in their work,such as their emotions and quotient,is used as another dimension of the evaluation mechanism,and teachers’work in early childhood education is followed up and evaluated in a comprehensive and detailed manner.Fair and valuable reference evaluations should be provided for teachers’promotions,salary increases,etc.,and incentives,evaluation systems and job-related interactions should be formed.Ensuring the fairness of the incentive system,which is both the principle of its implementation and the fundamental incentive to increase the efficiency of its application.
