三级甲等医院护士生涯适应力、个体环境匹配对工作投入和离职意愿的影响 被引量:17

Effects of career adaptability and individual environment matching on job involvement and turnover intention of nurses in grade-A tertiary hospitals

摘要 目的探讨三级甲等医院护士生涯适应力对工作投入和离职意向的影响以及个体环境匹配在其中的中介作用。方法于2019年5-7月,采用方便抽样法抽取南京市5家三级甲等医院324名护士作为研究对象,采用一般资料调查表、生涯适应力量表、个体环境匹配量表、工作投入量表、离职意向量表对其进行调查分析。结果三级甲等医院护士生涯适应力总得分为92.42±14.26,个体环境匹配总得分为32.22±6.48,工作投入总得分为34.65±8.42,离职意愿总得分为16.08±4.44。三级甲等医院护士生涯适应力与个体环境匹配、工作投入呈正相关(r=0.47、0.58,P<0.01);个体环境匹配与工作投入呈正相关(r=0.62,P<0.01),与离职意愿呈负相关(r=-0.58,P<0.01);工作投入与离职意愿呈负相关(r=-0.67,P<0.01)。三级甲等医院护士个体环境匹配在生涯适应力与工作投入和离职意愿间起部分中介效应,中介效应分别为0.155和0.158,占总效应的37.75%和44.01%。结论三级甲等医院护士个体环境匹配在生涯适应力与工作投入和离职意愿之间起部分中介作用,提高个体环境匹配有利于提高其工作投入和降低离职意愿。 Objective To explore the influence of career adaptability on job engagement and turnover intention of nurses in grade-A tertiary hospitals,analyze the mediating role of individual environment matching.Methods From May to July in 2019,324 nurses from five grade-A tertiary hospitals in Nanjing City were selected by convenience sampling method as the research object.The general information scale,career adaptability scale,individual environment matching scale,work engagement scale and turnover intention scale were used for investigation and analysis.Results The total scores of career adaptability,individual environment matching,work engagement and turnover intention of nurses in grade-A tertiary hospitals were 92.42±14.26,32.22±6.48,34.65±8.42 and 16.08±4.44,respectively.Career adaptability of nurses in grade-A tertiary hospitals was positively correlated with individual environment matching and work engagement(r=0.47,0.58,P<0.01).Individual environment matching was positively correlated with job engagement(r=0.62,P<0.01)and negatively correlated with turnover intention(r=-0.58,P<0.01).Job involvement was negatively correlated with turnover intention(r=-0.67,P<0.01).Individual environment matching of nurses in grade-A tertiary hospitals partially mediated the relationship between career adaptability,job involvement and turnover intention.The mediating effects were 0.155 and 0.158 respectively,accounting for 37.75%and 44.01%of the total effects.Conclusion Individual environment matching plays a partial mediating role between career adaptability,job involvement and turnover intention of nurses in grade-A tertiary hospitals.Improving individual environment matching is conducive to improving job involvement and reducing turnover intention.
