陕西高职院校教职工职业发展探析

An Analysis of Teacher's Career Development in Shaanxi Higher Vocational Colleges

为了探讨陕西高职院校教职工职业发展情况,以从陕南、陕北、东府、西府及西安抽取的8所高职院校367名教职工为研究对象,采用问卷调查法、访谈法等,研究陕西高职院校教职工职业生涯、职业倦怠、生活压力、工作压力、个人发展、科研水平、晋升体系、幸福感指数。结果表明,陕西高职院校部分教职工对自己的个人职业发展缺乏具体目标和规划,并且教师队伍中出现了一定的职业倦怠和职业认同感低下的现象,教师的科研基础比较薄弱,学校缺乏对教师职业发展的整体规划和培育,学校的晋升与激励机制仍不完善,教职工的工资待遇、发展前景、工作压力和生活压力直接影响高职教师群体的幸福感指数。针对高职院校教职工发展过程中存在的问题提出了应对对策。

In order to explore tea cher's career development in Shaanxi higher vocational colleges,367 teachers of 8 higher vocational colleges were taken in southern Shaanxi,northern Shaanxi,eastern Shaanxi,western Shaanxi and Xi'an as the research object.By means of questionnaire survey and interview,the career,job burnout,life pressure,work pressure,personal development,level of scientific research,promotion system and happiness index of teachers in Shaanxi higher vocational colleges were studied.The results showed that some teachers of Shaanxi higher vocational colleges lacked specific goals and plans for their personal career developmentin.In addition,there were some phenomena of job burnout and low professional identity among teachers.Scientific research foundation of teachers were comparatively weak.Overall planning and cultivation of teacher's career development was lacking in school.The promotion and incentive mechanism of the school is not still perfect,so that the salary of the teachers,the development prospect of the school,the work pressure and the life pressure directly affect the happiness index of teachers in higher vocational colleges.In view of the problems existing in the teachers development of higher vocational colleges,the countermeasures are put forward.
