摘要
目的了解南京市三级医院儿科医生的工作满意度和离职倾向现状,分析影响儿科医生工作满意度和离职倾向的因素。方法抽取南京市7家三级医院234名儿科医生,通过明尼苏达工作满意度短式量表和离职意愿量表进行调查,利用Pearson相关和多元回归法进行统计分析。结果儿科医生总体满意度较低,中青年儿科医生满意度更低;总体满意度与年龄、职称、工作年限呈负相关;离职倾向与年龄、职称、儿科医生规模、总体满意度呈负相关。职称、医院性质、儿科医生规模影响总体满意度,职称每提升1个单位总体满意度下降5.052,专科医院的满意度比综合医院高7.957。结论儿科医生的工作满意度处于普遍较低、离职倾向较高;应注重儿科中青年骨干和高年资医生的培养与激励;应更多关注综合医院儿科医生的工作满意度;改善儿科医师薪酬待遇,加强人文关怀。
Objective To understand the status of job satisfaction and turnover intention of pediatricians in Nanjing tertiary hospitals,to analyze the influencing factors of the overall job satisfaction and turnover intention of pediatricians. Methods A questionnaire survey was conducted to 234 pediatricians selected from 7 tertiary hospitals in Nanjing City. The questionnaires were composed of the Minnesota Job Satisfaction Short Scale and the Departure Disposition Scale,and analysis was done by Pearson correlation and multiple regressions. Results The overall satisfaction of pediatricians in the tertiary hospitals in Nanjing was generally low. Overall satisfaction was negatively correlated with age,professional title and working years. The tendency to quit was negatively correlated with age,professional title,number of pediatrician and overall satisfaction. The title,nature of hospital and number of pediatricians affected the overall satisfaction. The overall satisfaction of each unit with a title decreased by 5.052,and the satisfaction of specialized hospitals was 7.957 higher than that of general hospitals. Conclusion At present,the job satisfaction of pediatricians in the tertiary hospitals is generally lower and the tendency to resign is higher. Attention should be paid to the encouragement and training of outstanding young and middle-aged backbones;and the hospital should be called upon to pay attention to job satisfaction,improve compensation and benefits package and strengthen humane care.
