摘要
目的建立结构方程模型分析工作压力、工作满意度、工作倦怠对高级职称卫生人员离职意愿的影响。方法本研究于2018年1~6月采用分层整群抽样方法,向符合纳入标准的高级职称卫生计生人员统一发送问卷二维码。采用工作倦怠量表、工作满意度、工作压力、离职意愿问卷对新疆地区南疆三地州、北疆地区和乌鲁木齐市3226名有正高职称的卫生计生人才进行调查。结果工作压力、情绪衰竭、玩世不恭、成就感低落、满意度与离职意愿存在相关性(P <0.01)。同时,工作压力、玩世不恭、工作满意度也可通过情绪衰竭、成就感低落的中介作用间接影响高级职称卫生人员的离职意愿。结论医院及管理层面应采取适当措施降低医务人员情绪衰竭、成就感低落的问题,通过降低高级职称医务人员的工作压力、提高工作满意度,从而降低高级职称医务人员的离职意愿。
Objective To analyze the influence of job stress,job satisfaction and job burnout on turnover intention of health workers with senior professional titles by establishing structural equation model.Methods In this study,from January to June 2018,the two-dimensional code of the questionnaire was uniformly sent to the health and family planning personnel with senior professional titles meeting the inclusion criteria according to cluster sampling method.A total of 3226 health and family planning personnel with senior professional titles were surveyed in the three prefectures in southern Xinjiang,northern Xinjiang and Urumqi of Xinjiang by the job burnout scale,the questionnaire of job satisfaction,work stress,and turnover intention.Results Job stress,emotional exhaustion,cynicism,low sense of accomplishment,and satisfaction were related to turnover intention(P<0.01).At the same time,job pressure,cynicism,and job satisfaction were also indirectly affected turnover intention of health workers with senior professional titles through the mediating effects of emotional exhaustion and low sense of accomplishment.Conclusion The hospital and management should take appropriate measures to reduce the problem of emotional exhaustion and low sense of achievement of medical staff,and reduce the turnover intention of medical staff with senior professional titles by decreasing their work pressure and improving their job satisfaction.
