双元领导对员工建言行为的影响机制探析——基于组织自尊的中介作用 被引量:1

Research on the Influence Mechanism of Ambidextrous Leaders on Employees' Voice Behavior: Based on the Mediating Role of Organizational Self-Esteem

摘要 现有领导风格与员工建言行为的研究难以解释领导双元现象的内在逻辑。基于权力视角,文章建构了以组织自尊为中介的模型,研究发现:双元领导对员工促进性建言行为显著正相关,对抑制性建言也是如此;双元领导对员工组织自尊显著正相关;在双元领导对员工促进性建言以及抑制性建言行为中,组织自尊均起部分中介作用。基于此,为促进员工建言行为,领导者应积极展示双元行为,激发员工的组织自尊,从而使组织朝向更好的方向发展。 The existing research on leadership style and employee speech behavior fails to explain the inherent logic of ambidextrous leadership.Based on the perspective of power,the paper constructs a model based on organizational self-esteem.The study find that:the ambidextrous leadership has a significant positive correlation with employee-promoting voice behaviors and employee-prohibiting voice behaviors.The ambidextrous leadership has a significant positive correlation with organizational self-esteem.Organizational self-esteem plays a part of the intermediary role in the influence of dual leadership on employees'promotional and inhibitory voice behaviors.Based on this,in order to promote employees'voice behavior,leaders should actively demonstrate the ambidextrous behavior and stimulate the organization's self-esteem,so that the organization can develop in a better direction.
