摘要
近年来,企业纷纷采取团队工作方式来应对快速变化的市场环境。然而,随着市场竞争的加剧,一些团队成员为了团队利益,不顾社会规范而从事不道德行为,即亲团队非伦理行为。团队成员为何会做出此类行为?为了解答这个问题,本文基于社会信息加工理论,提出团队绩效压力将导致团队私利型伦理气氛的形成,进而使成员做出亲团队非伦理行为,团队认同在团队绩效压力、团队私利型伦理气氛与亲团队非伦理行为的关系中起强化作用。通过对来自63个团队共601位员工的数据进行跨层次回归分析,本研究提出的被调节的中介模型获得了数据的支持。本研究的发现有利于进一步了解亲团队非伦理行为的前因机制及其边界条件,引导管理者营造良好的团队工作氛围,避免亲团队非伦理行为的出现。
In recent years, organizations have increasingly adopted a group-based structure as a means to cope with the rapidly changing market environment. However, as market competition intensified, some group members would violate social norms to engage in unethical behaviors for the benefit of their groups, namely pro-group unethical behavior. Why do some group members engage in such behavior? To address this issue, this paper drawn on social information processing theory to propose that group performance pressure would lead to the generation of group self-interest ethical climate, which would evoke group members to engage in pro-group unethical behaviors. Group identification would strengthen the relationship between group performance pressure and pro-group unethical behaviors as well as the relationship between group self-interest ethical climate and pro-group unethical behaviors. Through the cross-level regression analysis on the data from 601 employees in 63 groups, the moderated-mediation model proposed in this study was supported. Our findings are helpful for us to further understand the antecedents of pro-group unethical behaviors and their boundary conditions and for managers to create a healthy working atmosphere to avoid the occurrence of pro-group unethical behaviors.
