摘要
本文通过对340名员工的问卷调查,基于资源保存理论探讨了角色冲突对反生产行为的影响机制,研究发现:角色冲突正向影响反生产行为;心理契约破裂在角色冲突与反生产行为之间具有中介作用;领导政治技能负向调节角色冲突对心理契约破裂的影响;领导政治技能与角色冲突的交互作用透过心理契约破裂中介影响反生产行为.最后,讨论了研究贡献及局限性.
Taking a sample of 340 employees,the paper explored the influence of role conflict on counterproductive work behaviors based on the conservation of resources theory.The results were as follows:role conflict had a positive effect on counterproductive work behaviors;psychological contract breach played a mediating role in the relationship between role conflict and counterproductive work behaviors;leader political skill negatively moderated the relationship between role conflict and psychological contract breach;the interaction between leader political skill and role conflict effected counterproductive work behaviors through psychological contract breach.Finally,research contributions and limitations were discussed.
