养家能否成为工作活力之源?养家动机对工作旺盛感的影响机制

Can Raising a Family be a Source of Vitality at Work?The Influence Mechanism of Family Support Motivation on Thriving at Work

基于中国文化情境,从亲社会动机、家庭—工作增益理论和行动识别理论出发,研究探讨养家动机对员工工作旺盛感的影响,特别是内部动机和组织承诺在其中的作用机制。研究结果表明:(1)养家动机可以有效预测员工的工作旺盛感;(2)情感承诺在养家动机与工作旺盛感之间起部分中介作用,持续承诺和规范承诺在养家动机与工作旺盛感之间没有中介作用;(3)内部动机调节了养家动机与工作旺盛感之间的关系,内部动机越低,二者之间的正向关系越加明显。本研究揭示了养家动机影响员工工作旺盛感的作用机制及其边界条件,这对于组织提升员工工作旺盛感,引导组织进行管理制度创新具有重要的理论和实践价值。

Based on the Chinese cultural context,and from the perspectives of pro-social motivation,family-work enrichment and action identification theory,this study explores the influence of family motivation on employees'thriving at work,especially the mechanisms of intrinsic motivation and organizational commitment.The results show that:(1)the motivation of raising a family can effectively predict the employee's job exuberance,(2)the emotional commitment plays a partial mediating role between the motivation of raising a family and the thriving at work while the sustained commitment and normative commitment have no mediating role between the family motivation and the sense of work exuberance,(3)intrinsic motivation moderates the relationship between family motivation and the thriving at work.The lower the intrinsic motivation,the more significant a positive relationship between the two will be.This study reveals the mechanism of action and boundary conditions of family motivation affecting employees'thriving at work,which has important theoretical and practical value for organizations to improve employees'thriving at work and guide organizations to innovate management systems.
