家庭—工作冲突对女性员工职业成长的影响——工作投入的中介作用

摘要 职业成长在当今时代日益得到个体和企业的重视,然而随着我国女性面临的家庭—工作冲突的不断增加,有限的资源逐渐向家庭倾斜,女性员工的工作受到一定影响,进而导致其在组织内部的职业成长受限。基于资源保存理论和社会交换等理论,对269份有效问卷的数据进行实证分析,考察家庭—工作冲突对女性员工职业成长的内在作用机制。研究表明:家庭—工作冲突显著负向预测女性员工的职业成长,工作投入在家庭—工作冲突与女性员工的职业成长之间起部分中介作用。基于此,提出企业可通过一系列措施来帮助女性员工缓解家庭—工作冲突,例如实施家庭友好政策等,同时女性员工自身应积极主动寻求各方支持并合理规划自己职业生涯以获得更好的职业成长。 Career growth is increasingly valued by individuals and enterprises in China today.However,with the mounting family-work conflicts faced by women,the limited resources gradually incline to the family.The work performance of female employees is affected to some extent,which leads to the limitation of their career growth in organizations.Based on the theories of resource conservation and social exchange,this paper empirically analyzes the data from 269 questionnaires and examines the intrinsic mechanism of family-work conflict on the career growth of female employees.The research shows that family-work conflict significantly negatively predicts the career growth of female employees.Work engagement plays a partial mediating role between family-work conflicts and the career growth of female employees.Based on that,this paper suggests that enterprises take a series of measures to help female employees ease family-work conflicts,such as the implementation of family friendly policies.Meanwhile,female employees themselves should actively seek support from all parties and reasonably plan their career to achieve better career growth.
