护士组织绩效与组织公平相关性分析

摘要 目的了解三级甲等医院护士组织公平与工作绩效的关系,为护理人力管理提供依据。方法 2018年6-12月采用便利抽样方法选取上海市某三甲综合医院284名护士为研究对象,运用一般调查表、组织认同量表、工作绩效量表、薪酬满意度量表和组织承诺量表进行调查。结果在护理团队中,组织公平能够促进工作绩效;组织认同是组织公平作用于工作绩效的正向中介变量;薪酬满意度对组织公平作用于组织认同的调节作用不显著;组织承诺是组织认同作用于工作绩效的重要正向调节变量。结论通过促进组织公平和组织认同兼顾组织承诺促进护理的工作绩效。 Objective To analyze the correlation between organizational justice and work performance of nurses, so as to provide policy suggestion for optimizing nurses management. Methods From July to December 2018, convenience sampling was applied to select 284 samples from tertiary hospitals. The samples were analyzed by adopting general questionnaire, organizational identification scale, organizational identification scale, work performance scale, and compensation satisfaction scale. Results In nursing team, organizational justice has a positive effect on job performance;organizational identity is a positive mediating factor of organizational justice on job performance;pay satisfaction has no significant moderating effect of organizational justice on organizational identification;organizational commitment is a significant positive moderating factor of organizational identification on job performance. Conclusion In order to improve nurses’ work performance, it is essential to take measures to promote organizational justice, organizational identification and organizational commitment.
