职业认同感在护士心理授权与工作满意度间的中介作用

The mediating effect of professional identity on the relationship between psychological empowerment and job satisfaction among clinical nurses

目的探讨临床护士心理授权与工作满意度的关系,以及职业认同在两者中的作用。方法采用心理授权量表、护士职业认同评定量表和护士工作满意度量表对343名临床护士进行问卷调查。结果临床护士心理授权与工作满意度呈正相关(r=0.498,P<0.01),心理授权、工作满意度与职业认同各维度呈正相关(P<0.01)。职业认同在护士心理授权和工作满意度间起中介作用(P<0.01),中介效应占总效应的比例为47.83%。结论临床护士工作满意度有待提高,心理授权与职业认同对临床护士工作满意度有显著的正向预测作用。护理管理者可通过有效的干预措施提高临床护士的职业认同感,从而提高护士的工作满意度。

Objective To explore the relationship between clinical nurses'psychological empowerment and job satisfaction,and the role of professional identity plays in the area.Methods A questionnaire survey was conducted among 343 clinical nurses in a tertiary general hospital using the Psychological Authorization Scale,the Nurse Professional Identification Rating Scale and the Nurse Job Satisfaction Scale.Results Psychological empowerment was positively correlated with job satisfaction(r=0.498,P<0.01),The psychological empowerment and job satisfaction were positively correlated with each dimension of professional identity(P<0.01).Professional identity played a mediating role between nurses'psychological empowerment and job satisfaction(P<0.01),and the mediating effect accounted for 47.83%of the total effect.Conclusion The job satisfaction of clinical nurses needs to be improved.Psychological empowerment and professional identity have a significant positive predictive effect on job satisfaction of clinical nurses.Nursing administrators can improve the professional identity of clinical nurses through effective interventions,thus improving the work of nurses’satisfaction.
