摘要
旅游人才是影响旅游业健康发展的至关重要因素。为了降低旅游企业员工的离职率,本研究从积极心理学视角出发,依据幸福感理论,通过对张家界、合肥的347位旅游企业员工进行问卷调查及20位员工进行访谈来收集数据,探讨旅游企业员工职业价值观、工作幸福感的现状,并用结构方程模型检验工作幸福感与职业价值观、离职倾向的关系。研究发现,旅游企业员工对健康幸福感的感知最高,其次是抱负幸福感和胜任幸福感。旅游企业员工的职业价值观对其工作幸福感有正向预测作用,工作幸福感对离职倾向有着很好的预测作用,但职业价值观对离职倾向的直接影响作用不显著。最后,从旅游企业管理和员工发展两个层面提出建议。
Human resources of tourism business greatly affect the healthy development of the industry.To reduce the turnover rate of tourism business,the study makes a survey based on career well-being theory of positive psychology with both self-made questionnaire and interview.The subjects of the study are 347 employees who work in Zhangjiajie scenic spot or Hefei city,20 of whom are interviewed.The questions concern the employees’work values,career well-being and turnover intention.The data are collected and analyzed with structural equation model to find out the relationship between work values,career well-being and turnover intention.According to the study,tourism employees show highest well-being towards the health their jobs bring them.Next is the well-being of the ambition and competence about their job.Their sense of work value has a positive effect on with their career well-being,which has an obvious effect on the turnover intention.However,the direct impact of work value on turnover intention is insignificant.In the end of this paper,some proposals are made on business management and human resource management of tourism enterprises.
