新冠肺炎疫情背景下企业社会责任对员工韧性的影响研究 被引量:18

摘要 新冠肺炎疫情背景下,面对疫情的威胁、收入的不确定性和工作方式的改变,提升员工韧性是组织应对重大疫情且后续顺利复工复产的精神支撑。基于工作资源模型,本研究旨在探讨企业社会责任对员工韧性的影响效果与机制。在新冠肺炎疫情爆发高峰期,通过对895名员工的问卷调查,研究发现企业社会责任通过疫情回应满意度能有效提升员工韧性,个体反思水平越高,则疫情回应满意度对韧性的影响效果越强,员工的反思取向也加强了企业社会责任通过疫情回应满意度影响员工韧性的影响效果。本研究丰富了危机情境下员工韧性的组织前因研究,有利于引导企业通过承担社会责任从而增强员工韧性。 In the background of COVID-19,facing the threat of the epidemic,uncertainty of income and change of working style,and improving employee resilience is the spiritual support for the organization to cope with momentous epidemics and then return to work smoothly.This study aims to explore the effects of corporate social responsibility on employee resilience based on job resource model.In the peak period of COVID-19 outbreak,through the questionnaire survey to 895 employees in various industries,the results show that corporate social responsibility could enhance employee resilience,and satisfaction of corporate COVID-19 response mediating the effects of CSR significantly.In addition,individual loss orientation strengthened the indirect effect of satisfaction of corporate COVID-19 response.The higher the level of individual loss orientation,the stronger the effect of satisfaction of corporate COVID-19 response on employee resilience.This study is helpful to explore the organizational antecedent of employee resilience in COVID-19 and motivate organizations to take social responsibility to promote employee resilience,especially in crisis situation.
