护士心理授权、工作投入与离职倾向 被引量:11

Nurses'psychological empowerment,job involvement and turnover intention

摘要 目的探讨中医院护士心理授权和工作投入对其离职倾向的影响。方法采用便利抽样方法,选取2018年11—12月北京市3所中医院316名护士为研究对象,采用心理授权量表、工作投入量表、离职倾向量表对其进行调查,并分析三者之间的相关性及护士离职倾向的影响因素。结果护士的心理授权评分为21.82±4.95,工作投入评分为27.62±8.85,离职倾向评分为4.81±1.62。Pearson相关性分析显示,护士心理授权与工作投入呈正相关(r=0.763,P<0.05),与离职倾向呈负相关(r=-0.851,P<0.01),工作投入与离职倾向呈负相关(r=-0.791,P<0.01)。多因素logistic回归分析显示,婚姻状况、职称、月收入和每月夜班数均是护士离职倾向的独立影响因素(均P<0.05)。结论护士离职倾向受婚姻状况、职称、平均月收入和每月夜班数等因素影响;医院管理者可通过控制个人夜班次数、改变薪酬奖励制度等方式来调动护士的积极性,提高其工作投入水平,从而降低离职意愿。 Objective To investigate the psychological empowerment and job involvement on turnover intention in nurses of traditional Chinese medicine hospital.Methods Using convenience sampling method,316 nurses from 3 hospitals of traditional Chinese medicine in Beijing from November to December 2018 were selected as the research objects,and investigated by Psychological Empowerment Scale,Work Involvement Scale and Turnover Intention Scale,to analyze the correlation among them and the influencing factors of nurses'turnover intention.Results The score of nurses'psychological empowerment was 21.82±4.95,the score of job involvement was 27.62±8.85,and the score of turnover intention was 4.81±1.62.Pearson correlation analysis showed that nurses'psychological empowerment was positively correlated with job involvement(r=0.763,P<0.05),and negatively correlated with turnover intention(r=-0.851,P<0.01),while job involvement was negatively correlated with turnover intention(r=-0.791,P<0.01).Multivariate logistic regression analysis showed that marital status,professional title,monthly income and the number of night shifts per month were related factors of nurses'turnover intention(all P<0.05).Conclusion Nurses'turnover intention is affected by factors such as marital status,professional title,average monthly income and the number of night shifts per month.Hospital administrators can mobilize the enthusiasm of nurses by controlling the number of individual night shifts and changing the salary reward system,to improve their job involvement and reduce turnover intention.
