参与支持、心理授权与回任人员的组织忠诚 被引量:5

摘要 人员外派是跨国公司开展创新、开拓国际市场的重要途径,然而现有研究关于如何提升回任人员的组织忠诚问题尚缺乏深入分析。基于此,依据社会交换理论,以跨国公司回任人员为研究对象,通过建立一个被调节的中介作用模型,探究参与支持对回任人员的组织忠诚影响机制,并揭示心理授权和组织开放氛围在此过程中的中介和调节作用。依据204份跨国公司回任人员问卷调查数据分析得出,参与支持对回任人员的组织忠诚和心理授权有正向影响,心理授权在参与支持与组织忠诚的关系中起部分中介作用,组织开放氛围正向调节心理授权对组织忠诚的影响。此外有调节的中介检验表明组织开放氛围越高,心理授权在参与支持与组织忠诚关系中的中介作用就越强。 Overseas personnel dispatch is an important way for multinational companies to innovate and develop international markets. However, how to improve the organizational loyalty of returnees has not been well explained by researches already published.Therefore, based on social exchange theory, the paper takes returnees in transnational corporations as object, explores the influencing mechanism of participation and support on returnees’ organizational loyalty by building a moderated mediation model, and reveals the mediation role and moderation role of psychological empowerment and organizational openness. The empirical analysis of the 204 pieces of questionnaire survey on the returnees in transnational corporations shows participation and support is positively related to returnees’ organizational loyalty and psychological empowerment. Psychological empowerment plays a mediation role between participation and support and organizational loyalty. Organizational openness positively moderates psychological empowerment’s influence on organizational loyalty. In addition, the mediation test with moderation shows the higher the organizational open level is,the stronger the psychological empowerment’s mediation effect between participation and support and organizational loyalty is.
