摘要
将目标取向理论应用到项目管理领域,构建以项目经理目标取向为前因变量、项目团队绩效为结果变量、团队凝聚力和团队学习为中介变量的理论模型,以256名具有项目经验的领导者和员工作为调查对象,采用问卷调查法探讨项目经理目标取向对项目团队绩效的作用机制。研究发现:项目经理的发展员工目标取向可以完全通过影响团队凝聚力和团队学习行为提高项目团队绩效;项目经理的绩效趋近目标取向是以团队凝聚力为中介机制对项目团队绩效产生正向影响;在中国本土和项目情境下,项目经理的回避失败目标取向对项目团队绩效的负向影响不显著。
This paper develops goal orientation theory for the project context.And then,it constructs a theoretical model,including an antecedent variable of project managers'goal orientation,a dependent variable of project team performance,and two mediators of team cohesiveness and team learning.It investigates the relationship between project managers'goal orientation and project team performance based on a sample of 256 project managers and team members.Result shows that,project managers with employee development orientation can significantly improve project team performance through team cohesiveness and team learning.Performance proving orientation of project managers can indirectly enhance project team performance only when mediated by team cohesiveness.Within the Chinese and project context,there is no significant negative impact of avoiding failure orientation on these outcome variables.
