摘要
员工越轨创新行为越来越普遍,其对组织创新能力的影响已受到关注。通过国内29个组织208位员工从业者问卷调研数据,分析员工越轨创新行为对组织创新能力影响,并考察员工自主性的居间调节作用。研究结果表明员工越轨创新行为对组织创新能力提高具备正向影响,适度鼓励越轨创新能够增加组织整体创新实力;员工自主性正向调节员工越轨行为与组织创新能力的关系,宽松的创新环境有利于提高越轨创新对组织创新能力的积极影响,压抑的工作环境不利于越轨创新的产生,并同时会降低其对组织创新的积极影响。
Deviant innovation behavior of employees is more and more common,and its influence on organizational innovation ability has attracted much attention.Through the questionnaire survey data of 208 employees and practitioners in 29 domestic organizations,this paper analyzes the influence of employees'deviant innovation behavior on organizational innovation ability,and investigates the mediating effect of employees'autonomy.The empirical results indicate that:employees'deviant innovation has a significant positive impact on the improvement of organizational innovation ability,and moderate encouragement of deviant innovation can increase the overall innovation strength of the organization;employee autonomy positively regulates the relationship between employee's deviant behavior and organizational innovation ability.A loose innovation environment is conducive to improving the positive impact of deviant innovation on organizational innovation ability,while a depressed work environment is not conducive to the production of deviant innovation and reduces its positive impact on organizational innovation.
