新生代员工转岗工作身份差异调适阶段模型及行为初探

Work-related Identity Discrepancy Adjustment Stage Model and Behavior of the New Generation Transferred Employees

新生代员工转岗后的身份差异调适阶段及行为逐渐成为管理学尤其是人力资源管理关注的热点话题。然而,现有文献较少探讨新生代员工转岗后工作身份差异调适阶段及相关调适行为。本文运用文献法、访谈法、归纳法等方法,对新生代员工转岗后的调适阶段及行为进行初探,并且深度访谈了10位员工,对访谈内容进行了编码、归纳及整合,得出调适阶段经历了退出阶段、协商阶段和稳定阶段三个阶段。退出阶段包括15个条目,协商阶段包括15个条目,稳定阶段包括10个条目。其研究成果对人力资源管理的EAP (员工援助计划)及员工转岗后如何更好地适应新的工作身份提供了理论指导。

The adjustment stage and behavior of the new generation employee’s identity discrepancy after job transfer has gradually become a hot topic in management,especially in human resource management. However,the existing literature at home and abroad rarely discusses the adjustment stage and related adjustment behaviors of work-related identity discrepancy after job transfer. The paper uses the methods of literature,interview and induction to explore the adjustment stage and behavior of employees after their job transfer,and in-depth interviews with 10 employees. By coding,summarizing and integrating the interview content,the paper concludes that the adjustment stage has gone through the exit stage,negotiation stage and stability stage. The exit stage includes 15 items,the negotiation stage includes 15 items,and the stabilization stage includes 10 items. The research results provide theoretical guidance for EAP( employee assistance program) of human resource management and the employee to better adapt to the new job identity after employee transfer.
