职业发展前景如何影响农村医生的离职倾向? 被引量:2

摘要 本文立足于一手调研数据,考察职业发展前景与农村医生离职倾向的关系。实证结果表明,农村医生对职业发展前景的不满意显著提高其离职倾向。具体来说,从职业发展前景的三个维度来看,相比职称晋升与培训机会,职务升迁影响力度有限;对于农村医生转院的离职倾向而言,职称晋升的影响力度显著大于培训机会,并且职业发展前景通过“社会地位”“组织认同感”影响医生的离职倾向。分样本结果显示,职业发展前景对乡镇卫生院医生离职倾向的影响更为显著;年轻医生对职业发展前景不满意显著提高其离开医院的倾向,而中老年医生对于职业发展前景的不满意显著增加其离开医疗行业的倾向。 Based on the first-hand data,this paper focuses on the relationship between rural doctors career prospects and their turnover intention.The empirical results indicate that the dissatisfaction of rural doctors with their career prospects significantly increases their turnover intention.Specifically,compared with title promotion and training opportunities,job promotion has limited impact;for the turnover intention of rural doctors,the influence of title promotion is significantly greater than training opportunities;and career prospects affect turnover intention of rural doctors through perceived social status and organizational identity.From the perspective of the sub-sample,the influence of career prospects on the turnover intention of doctors in township health centers is more significant.Dissatisfaction with the career prospects of young rural doctors more significantly affects their tendency to leave the hospital;whille the dissatisfaction of middle-aged and elderly rural doctors with their career prospects significantly increases their tendency to leave the medical industry.
