摘要
反馈寻求行为是企业员工在复杂环境中主动寻求组织对其工作状态及过程反馈信息的积极组织行为。研究从价值认知视角,以资源保存理论、自我决定理论为基础,分析了员工加薪价值观对反馈寻求行为的影响机制。结果显示:员工加薪价值观对反馈寻求行为具有正向预测作用;心理资本部分中介了员工加薪价值观对反馈寻求行为的正向影响;物质主义价值观负向调节了员工加薪价值观对心理资本的影响;同时,物质主义价值观负向调节了心理资本的中介作用。
Feedback seeking behavior is an active organizational behavior in which employees in a complex environment actively seek feedback from the organization on their working status and process.Based on theories of resource conservation and self-determination,this study analyzes the mechanism of the influence of employees’values on a raise on their feedback-seeking behavior from a perspective of value cognition.The results show that employees’values on a raise have a positive predictive effect on feedback-seeking behavior.Psychological capital partially mediates the positive influence of employees’values on a raise on feedback seeking behavior.Materialistic values negatively moderated the influence of employees′values on a raise on psychological capital and the mediating role of psychological capital in the meanwhile.
