摘要
家长式领导深刻影响着东方文化情境下的组织与员工。本文基于资源保存理论视角,通过两个不同文化情境下的子研究,采用多层次结构方程模型分析,建构并检验了医院科室家长式领导对员工离职意愿的跨层次影响机制,表明了工作-家庭文化、情绪疲惫以及幸福感的中介作用。研究成果拓展了领导方式、组织文化、个人情绪特征之间关系的理论认识,为医院留住与激励医护人员提供借鉴。
Leadership critically influences an organization and its employees.Based on the conservation of resources theory,this paper tests the influence of paternalistic leadership at department level on employee turnover intentions at individual level in hospitals.This study has two cross-cultural sub-studies,uses the multi-level structural equation model,and illustrates the mediating roles of work-family culture,emotional exhaustion and well-being.The results fill out the gap of previous researches on the influence of paternalistic leadership on both organizational culture and employee emotional characteristics,and implies strategies for hospitals to reduce employee turnover.
